How do you hire a freelance growth marketer for an international remote team?
Hire someone who can decide with the people who approve spend and ship a change, across more than one country. Require a live window those people share, notes in one written language the whole team can forward, and a short paid trial before any ad account or customer list opens. A remote address alone does not make the collaboration work.
A remote address is not the same as a shared team
A freelance growth marketer who can work with an international remote team decides and ships with people who already sit in more than one country. Someone who only lives far from one office is a different hire.
Upwork’s growth marketer guide describes the craft as improving acquisition, tightening the path from visit to customer, and building a repeatable way to activate and keep people, often with product, sales, or content. That guide puts paid acquisition, lifecycle marketing, content and SEO, referral marketing, and mobile app growth on one hiring page as separate specializations, and the profiles above it mixed a fractional operator, a copywriter, and a paid-ads specialist. Name one bottleneck, or the title will not filter anyone.
If the seat is still open, read hiring for an early-stage startup and what to look for at seed. If the team still shares one office, use a remote marketer for that case.
Count the window with the people who can approve
Count overlap only where the people who approve spend and the people who can change the page or the product are both awake. A region that a hiring post calls good overlap is not a qualification.
MarketerHire’s remote hiring playbook sets four hours with the core team as the floor and six as the better window. Below four, a one-day round trip stretches toward three days. The same playbook then says a three-hour New York to Berlin window can work. Use four as the floor when the work can spend money, and judge the UTC block with your approvers. SEO content can survive a thin window. Paid media cannot. Hours with a founder, while the person who ships is asleep, do not count.
Write that UTC block down before the first call. If the approvers do not share it, narrow the work or move the meeting. A pass is a scorecard the team can forward: test, result, next action, owner. A night ping or a private dashboard fails.
From that playbook, require a reply within one working day, an agenda at least 12 hours before a live meeting, and the decision in a document.
Keep one written language, and one live slot for a real decision
The working language is the language of the notes, and the market language is the language of the ads. A fluent call tests neither.
GitLab’s communication handbook starts from asynchronous work and places an emphasis on writing down the conclusion of a conversation that happened offline. One-to-one notes stay in English there so they can be forwarded. That is their company language, not a rule that yours must be English. Do not expect replies outside working hours. Async-only fails when nobody can say who decided, so use a live call for a disagreement or a blocked launch, then write the conclusion the same day.
Screen as that playbook does: written answers inside two days, judged on specifics and clarity, not length. Then a short recorded teardown, due within a week, of a public page, a brief, or an ad set you can describe without a login. Pass the written answer if you would forward it. On the paid trial, pass only if they asked a clarifying question before they started. Native ads are a separate line. If the work must go live in your accounts, read a freelance marketer who executes, not only advises.
A shortlist is not a working rhythm
An open marketplace, a vetted network, a category community, or someone you already trust can put names in front of you. None of them checks your approvers’ window.
| Place | What you get | What you still test |
|---|---|---|
| Open marketplace | A wide pool. Upwork says to post the bottleneck, the channels, and the tools. List what is out before work starts | This bottleneck, in writing, across countries |
| Vetted network | A short list. The playbook claims a shortlist in 48 hours | Writing into your team, and the UTC window |
| Category community | Operators already in a channel community. Same playbook: one to two weeks | The same writing test and UTC window |
| Someone you know | Prior work across time zones | Whether that context matches this bottleneck |
That 48-hour figure is the marketplace writing about itself. The playbook names Superpath for content, Demand Curve for growth, and MeasureCamp for analytics, and treats a first written reply that takes four days as a fail. Shape the paid trial to the bottleneck, with no customer file: audit one campaign you can describe, outline one article, map one email sequence, or write a one-page plan. A direct contract with someone who has a local entity can carry a permanent-establishment risk if the engagement grows. Ask counsel. This page does not settle that.
A staffed department or an agency retainer is a different buy, covered in marketer or agency. A full-time seat in another country is a different contract. It still needs the same live window with the people who approve and ship, or it decides nothing.
A brief a teammate in another country can use
Write the brief so a teammate who misses the intro call can see the obligation, and can refuse work outside it.
- One bottleneck: acquisition, activation, or retention.
- Markets on one line, working language on another.
- The UTC window, and the roles inside it.
- Name the analytics tool, the ads account, the lifecycle tool, and the shared doc and task list. Mark which of them hold personal data.
- The first artifact and the date it is due.
- Who records a decision, and who may approve spend or a page change.
- A fixed scope, a maximum number of hours, and an end date, whether the shape is a project or a few days a week.
Upwork’s hiring steps say to check tool fluency for your stack, and to fix what is in, what is out, the cadence, and the review points before work starts. Keep an hour cap and an end date when later tests will change the work.
Pass the tools line only if they have run those categories, or they name the gap. Ask for one experiment they stopped and one they scaled: hypothesis, metric, sample, what they personally did, and the next change. Ask who else was on it, and what they wrote for people who missed the call. Then one reference on reporting, disagreement, and a changed priority. No stopped test is a weak sign. Asking about unit economics before the tactics is a strong sign. A pitch that never asks is that sign missing, not a separate red flag. Followers and impressions are the wrong proof.
Open accounts only after the handoff works
The paid trial should prove the handoff. Give one artifact a teammate who missed the call could use, in the shape above, with no customer file. The remote hiring playbook scopes a test at about four to eight hours and says to pay either way. Continue only if you would ship it.
Do not open the CRM, the ad account, or a contact export for that test. Tool access on day one fits someone you have already decided to keep.
Names, a personal email, an IP address, and a cookie ID are personal data. Consulting a contacts database and sending promotional email are processing, and promotional email also has to follow the ePrivacy marketing rules. The European Commission says the controller decides why and how. A processor, usually outside the organisation, acts only on your behalf and needs a contract or another binding legal act: documented instructions only, confidentiality, security measures including those you set, and what happens to the data when the contract ends. Another processor needs your written permission first. Using those contacts for their own marketing makes them a controller as well, not merely a processor. The GDPR can apply via an EU establishment, wherever the processing happens, and to a company outside the EU offering goods or services to people in the EU. If a contact export sends personal data outside the European Economic Area, the transfer rules say safeguards travel with it. Those terms are not the transfer safeguard. Tools on that page include an adequacy decision, standard contractual clauses, binding corporate rules, certification, codes of conduct, and derogations. This is a checklist, not legal advice.
The company owns the ad accounts, the CRM, and the analytics. Use a named login with the least access the work needs, and revoke it on the end date. No customer file goes into a tool you have not approved.
The same playbook calls them a contractor when they set their hours, use their own tools, and keep other clients, and an employee in substance when you set the hours, provide the tools, and they work only for you. A US contractor label does not settle it across countries. If the company is Dutch, or the person is hired as a self-employed professional in the Netherlands, Wet DBA still asks whether the assignment is salaried employment. Scheduling their own hours is part of that picture. A foreign contractor label does not answer it. That playbook uses an employer of record for a hire outside the US when you do not want a foreign entity. Ask counsel before a long or exclusive engagement. This page does not settle the test. For a full-time seat on your tools, read freelance versus full-time first.
When one freelancer cannot cover the map
An employee in one country, and a squad you want someone else to manage, are different contracts. One page or one tracking setup can still be freelance without this seat.
How I join a team that is already spread out
On a spread-out team, I write the overlap in UTC, keep the decision in a document for whoever missed the call, and ship inside accounts you own.
I am Piet Baudoin. Poldermarketing is my one-person practice, and I work in Dutch and English. I am an AI-native marketer, strong in AI, content, automation, and workflows. Google Ads and Meta Ads are newer for me: I set them up and review them, but do not scale a large paid program.
Hire me for a defined project or a few days a week. For a freshly funded startup anywhere, that is all-in GTM: marketing, AI, and automation from one fully remote marketer, from the first message to the first customers. I build the work and run it. See how I work. If the offer is too vague to test across countries, start with positioning and messaging or the free growth scan.
Questions people ask
How many hours of overlap should you require?
Require at least four live hours with the people who can approve spend and ship a change. A remote hiring playbook uses four as the floor and six as the better window, and warns that less turns a one-day question into a multi-day loop. The same playbook says a three-hour New York to Berlin window can work. Use four when the work can spend money. Hours with someone who cannot change the page do not count.
Does the freelancer have to work in English?
They need one written language the whole team can read and forward. An all-remote company's handbook keeps even one-to-one notes in its company language, and that company uses English. Yours might use another. Put the working language in the brief, and the language of the ads on a separate line. A fluent call is a weak test. Ask for a short update and check whether someone who missed the meeting would know the decision and the next action.
Is an open marketplace enough?
An open marketplace is enough when you can judge the work yourself. A large freelance site mixes operators, copywriters, and ads specialists under the growth title, so the post must name the bottleneck and the tools. A vetted marketplace may promise a short list in two days, and a channel community is slower. Both still leave the writing, the overlap, and a paid trial to you. No pool checks whether your approvers answer inside a working day.
What should the contract say about customer data?
Before any CRM, ad account, or contact export, limit processing to your instructions, require confidentiality, and say what happens to the data when the contract ends. Using the contacts for their own marketing means they are not merely a processor. They are also a controller for that marketing. Name who owns the accounts, when access ends, the scope, an hour cap, and an end date. This is a checklist, not legal advice.
When should you skip this hire?
Skip it when approvers share no live window, when you want every channel and every country from one freelancer, or when nobody will read a weekly note and answer inside a working day. Skip it too when you need an employee in one country. That is a different contract. A single contained task can still be freelance. Choose an agency when you want a squad managed for you. This seat is one person deciding with the team you have.
